اعتماد سازمانی معلمان در سایۀ رهبری توزیع شده (مطالعۀ موردی: معلمان زن مقطع متوسطۀ دوم شهرستان سنندج)

چکیده

هدف از انجام پژوهش حاضر، بررسی اعتماد سازمانی معلمان در سایۀ رهبری توزیع شده (مطالعه موردی: معلمان زن مقطع متوسطۀ دوم شهرستان سنندج) بود. پژوهش حاضر از نظر هدف، کاربردی و براساس روش اجرا، توصیفی- همبستگی و از لحاظ رویکردی نیز کمی است و از نظر افق زمانی، مقطعی می­باشد. جامعۀ آماری پژوهش شامل تمامی معلمان زن مقطع دوم دورۀ متوسطۀ شهر سنندج (ناحیه 2) در سال تحصیلی 1399-1400 به تعداد 182 نفر است که از این تعداد، 155 نفر به روش نمونه­گیری تصادفی انتخاب شدند. جهت گردآوری داده­ها از دو پرسش‌نامه استاندارد مقیاس اعتماد سازمانی یو و کاناواتاناچایی (2002) و پرسش‌نامه رهبری توزیع شده غلامی، صحرانورد نشتیفانی و عزیزی (1393) استفاده گردید. برای تجزیه و تحلیل داده­ها از نرم­افزارهای SPSS و Lisrel و همچنین آزمون‌های t تک نمونه، ضریب همبستگی پیرسون، تحلیل رگرسیون و آزمون فریدمن استفاده شد. نتایج پژوهش حاکی از آن است که رهبری توزیع شده خودجوش مدیران بر اعتماد سازمانی معلمان، تأثیر مثبت و معنی­داری داشته به‌نحوی که ضریب همبستگی حاصل از این رابطه برابر با 368/0 می‌باشد. همچنین بین اعتماد سازمانی معلمان و ابعاد رهبری توزیع شده یعنی توسعۀ حرفه­ای معلمان و بهبود مدرسه، ویژگی تیم رهبری، دموکراسی و حمایت همه جانبۀ مدیران، همبستگی معنادار و مثبتی به ترتیب با میزان همبستگی 317/0 ، 275/0 و 233/0 وجود دارد. نتایج رگرسیون نیز حاکی از آن بود که توسعۀ حرفه­ای معلمان و بهبود مدرسه، بالاترین امتیاز با میانگین 19/37 را در میان ابعاد رهبری توزیع داشته و بیشترین تأثیر را بر اعتماد سازمانی معلمان دارد.

چکیده [English]

The purpose of this study was to investigate the organizational trust of female high school teachers in Sanandaj under distributed leadership. The present study was applied in terms of purpose, descriptive-correlation based on implementation method, quantitative in terms of approach and cross-sectional in terms of time. The statistical population of the study included all female secondary school teachers in Sanandaj (District 2) in the academic year 2020-2021, totalling 182 people, of which 155 teachers were selected through cluster random sampling method. For data collection, the two standard questionnaires of Organizational Trust Scale of Yu and Kanavatanachay (2002) and Distributed Leadership Questionnaire of Gholami, Sahranvard Nashtifani and Azizi (2014) were used. SPSS software, Pearson’s correlation coefficient and regression analysis were used to analyze the data. The results indicated that spontaneously distributed leadership of managers had a positive and significant effect on female teachers' organizational trust.
