چکیده

تحقیق حاضر با هدف مطالعه و تحلیل شایسته‌هراسی در سازمان‌های ورزشی کشور طراحی و اجرا گردید. تحقیق حاضر از نوع تحقیقات توصیفی- تحلیلی است که به‌صورت میدانی انجام گردید. جامعه آماری تحقیق حاضر شامل مدیران سازمان­های ورزشی منتخب و همچنین برخی استادان دانشگاهی و خبرگان آگاه در حوزه شایسته­هراسی بود (114 نفر). ابزار تحقیق حاضر شامل پرسش‌نامه­های محقق‌ساخته‌ای بود که با توجه به اهداف تحقیق شامل سه پرسش‌نامه ازجمله پرسش‌نامه تعیین وضعیت شایسته‌هراسی، پرسش‌نامه عوامل مؤثر بر شایسته‌هراسی و پرسش‌نامه ساختار­دهی به عوامل مؤثر بر شایسته‌هراسی بود. به‌منظور تجزیه‌وتحلیل داده­های تحقیق حاضر از روش­های آماری کلوموگراف اسمیرنف، آزمون تی تک‌نمونه‌ای و تحلیل عاملی اکتشافی از نرم‌افزار SPSS استفاده گردید. همچنین در راستای بررسی و تحلیل روش مدل‌سازی ساختاری تفسیری از نرم‌افزار MicMac استفاده گردید. نتایج تحقیق حاضر نشان داد که وضعیت شایسته‌هراسی در سازمان‌های ورزشی در شرایط نامطلوبی قرار دارد و این مسئله نشان‌دهنده وجود شایسته‌هراسی در سازمان‌های ورزشی است. در کل 6 عامل (فرهنگی، مدیریتی، فردی، نظارتی، قانونی و سیاسی) 740/84 درصد از واریانس کل سؤالات را دربرگرفت. نتایج همچنین نشان داد که عوامل قانونی و نظارتی، از موانع مستقل کلیدی هستند که سبب تأثیرگذاری بر سایر موانع میشد. نتایج این پژوهش می‌تواند نظر مدیران سازمان‌های ورزشی را به شایسته‌هراسی جلب کند و زمینه خط‌مشی‌گذاری را برای بهبود فرهنگ سازمانی در راستای مقابله با شایسته‌هراسی به همراه داشته باشد و از طرفی به فراهم‌سازی فرصتی برای شایسته‌سالاری و شایسته‌پروری در سازمان منجر شود.

The current research was designed and implemented with the aim of studying and analyzing meritophobia in sports organizations of the country. The current research was descriptive analytical research that was conducted in the field. The statistical population of the current research included managers of selected sports organizations as well as some university professors and knowledgeable experts in the field of meritophobia (114 people). The current research tool included researcher-made questionnaires based on the research objectives. It included three questionnaires to determine the status of meritophobia, factors affecting meritophobia and structuring factors affecting meritophobia. To analyze the data of the present research, the statistical methods of Smirnoff Klomograph, one-sample t-test and exploratory factor analysis of SPSS software were used. In addition, MicMac software was used to investigate and analyze the interpretative structural modeling method. The results of the present research showed that the situation of meritophobia in sports organizations is not favorable and this issue indicates the existence of meritophobia in sports organizations. In total, 6 factors (cultural, managerial, individual, regulatory, legal and political) covered 84.740% of the variance of all questions. The results also showed that legal and regulatory factors were among the key independent obstacles that influenced other obstacles. The results of this research can draw the attention of managers of sports organizations towards meritophobia and provide the basis for policy making to improve organizational culture to deal with meritophobia and on the other hand provide an opportunity for meritocracy.
